Rendimenti migliori per aziende che puntano sulle donne, ma ancora bassa la percentuale ai vertici


Secondo lo studio “Lifting financial performance by investing in women” di BlackRock, uno dei più importanti asset manager e uno dei principali fornitori di servizi di gestione degli investimenti al mondo, le aziende con una forza lavoro più bilanciata tra uomini e donne hanno performance economiche migliori di quelle meno equilibrate. Nel dettaglio, classificando le aziende in base alla diversità della loro forza lavoro nei vari paese e gruppi industriali, i ricercatori hanno constato che più equilibrata è la forza lavoro dell’azienda, maggiore è il suo RoA (Return on Assets, ovvero rendimento sulle attività). Tra le aziende dello stesso gruppo industriale e dello stesso paese, il portafoglio composto da una più alta rappresentanza femminile ha sovraperformato quello con meno partecipazione di donne di 1,6 punti percentuali in media tra il 2013-2022. In entrambi i portafogli, comunque, la percentuale di donne è aumentata, nel caso delle aziende più virtuose dal 42% nel 2012 al 50% nel 2021, mentre nelle altre dal 23% al 25%. E’ la diversità che conta, piuttosto che la prevalenza di donne o uomini. Tra le aziende del campione, infatti, né le società con la più bassa (16% in media) né quelle con la più alta (60% in media) rappresentanza femminile nella forza lavoro hanno ottenuto le migliori performance nell’ultimo decennio. Invece, le aziende che si collocano a metà dello spettro hanno sovraperformato le loro concorrenti. Osservando le differenze settoriali e industriali, BlackRock evidenzia che, in media, le donne tendono ad essere fortemente rappresentate nei settori sanitario (52%) e finanziario (49%), e molto meno nei materiali (23%) o nei servizi di pubblica utilità (26%). Si pone attenzione sul fatto che la rappresentanza delle donne è più vicina alla parità nei posti di lavoro entry-level, ma questo equilibrio viene meno con l’anzianità. Tra le società dell’indice MSCI World, solo il 18% dei posti dirigenziali nel 2021 erano detenuti da donne e solo il 6% dei posti di amministratore delegato nel 2022. Questo nonostante nell’ultimo decennio diverse giurisdizioni abbiano introdotto delle norme per regolamentare la presenza femminile nei CdA, come nel caso della legge Golfo-Mosca emanata in Italia nel 2011. La sottorappresentanza delle donne ai livelli senior è prevalente in quasi tutti i settori. Dallo studio in esame emerge che le aziende in cui la rappresentanza delle donne a livello di middle management si allinea meglio con quella della forza lavoro complessiva ottengono risultati migliori rispetto a quelle con una rappresentanza più sbilanciata. Si riporta infine un risultato frutto dell’analisi del mondo della finanza: spesso, i prodotti gestiti da donne hanno performance migliori di quelli sotto il controllo maschile. Ad esempio, secondo i dati di Hedge Fund Research, l’indice degli hedge fund posseduti o gestiti da donne ha sovraperformato del 10,5% negli ultimi 16 anni l’indice degli hedge fund complessivi. Questa sovraperformance delle donne nei settori del venture capital e degli hedge fund indica che le migliori donne manager potrebbero riuscire a superare questa barriera invisibile. Il World Economic Forum prevede che ci vorranno 169 anni per colmare il divario di genere globale nella partecipazione e nelle opportunità economiche. La bassa rappresentanza delle donne nel mondo degli investimenti significa che l’inclusione di più donne nel mix potrebbe aumentare il livello complessivo dei talenti, e con esso, la performance del settore finanziario. Si ricorda infine che la parità di genere è un obiettivo sociale fondamentale, rendicontato anche dai più utilizzati standard di riferimento ESG.
