I numeri chiave per guidare la PMI – Quanto costa assumere? Ottimizzare il 'cost per hire' (CPH)


Trovare la persona giusta per la propria PMI è un investimento, ma spesso l'imprenditore non sa esattamente quanto stia spendendo per ogni nuova firma sul contratto. Il costo per assunzione, noto come "cost per hire" (CPH), è il KPI che mette in luce tutte le spese sostenute per portare un nuovo talento a bordo.In un mercato del lavoro sempre più competitivo, dove le competenze tecniche scarseggiano, capire quanto costa reclutare è fondamentale per non bruciare budget in canali pubblicitari inutili o in processi di selezione infiniti che allontanano i candidati migliori. Ottimizzare questo dato significa rendere la crescita aziendale economicamente sostenibile. Cos'è e come si calcola Il CPH si calcola sommando tutti i costi interni ed esterni legati al reclutamento e dividendoli per il numero totale di assunzioni effettuate in un periodo.  La formula è: (costi interni + costi esterni) / numero di assunzioni.  I costi esterni includono fatture di agenzie di headhunting, annunci su portali come LinkedIn, software di recruiting (ATS) e spese per fiere del lavoro. I costi interni riguardano il tempo speso dal titolare o dal responsabile HR per i colloqui e le attività amministrative. Dove trovare i dati nel conto economico I dati si estraggono dal conto economico (voce B7 per i servizi esterni e B9 per il tempo del personale interno). È un calcolo che richiede onestà intellettuale nel conteggiare anche le ore dell'imprenditore dedicate ai colloqui. L'interpretazione del risultato Non esiste un valore ottimale assoluto, poiché un CPH per un dirigente sarà molto più alto di quello per un operaio generico. Tuttavia, se il costo medio per una PMI supera i 3.000-5.000 euro per figure non apicali, il processo potrebbe essere inefficiente. Un CPH troppo basso potrebbe indicare che l'azienda non sta investendo abbastanza per trovare talenti di qualità, rischiando di dover rifare tutto dopo pochi mesi a causa di un'assunzione errata.  Quando il CPH è troppo alto: i segnali dl'allarme Il segnale d'allarme scatta quando il CPH aumenta costantemente mentre il tempo per coprire la posizione (time to hire) si allunga: significa che il brand aziendale non attrae o che i canali usati sono obsoleti. Perché è strategico per la tua PMI Per un imprenditore, conoscere il CPH è la chiave per pianificare l'espansione. Se so che ogni nuovo commerciale mi costa 4.000 euro solo per essere assunto, posso inserire questo dato nel business plan con precisione. Questo KPI permette di decidere se continuare a pagare agenzie esterne o se conviene internalizzare la ricerca. Inoltre, monitorare il CPH spinge a migliorare l'employer branding: un'azienda con un'ottima reputazione riceve candidature spontanee, riducendo drasticamente le spese di inserzione. Ottimizzare questo processo significa liberare risorse finanziarie da destinare ad altre aree, come la ricerca e sviluppo o il marketing dei prodotti. Un esempio pratico Una "startup innovativa" di Milano deve assumere 5 programmatori. Spende 10.000 euro in annunci e 15.000 euro di provvigioni a un'agenzia. Inoltre, il titolare dedica 40 ore del suo tempo (valutate 50 euro/ora) ai colloqui, per un totale di 2.000 euro. Il costo totale è 27.000 euro, ovvero 5.400 euro per ogni assunzione. Analizzando questo CPH, l'imprenditore capisce che investire 5.000 euro in un programma di "referral" (premiando i dipendenti che presentano nuovi candidati) e migliorando la pagina "lavora con noi" sul sito potrebbe dimezzare i costi esterni nell'anno successivo, mantenendo alta la qualità. Conclusione e azioni chiave Misurare il CPH trasforma il recruiting da costo a investimento gestito. le azioni da fare sono: tracciare ogni singola spesa legata alle ricerche di personale. valutare l'efficacia di ogni canale (quanti assunti arrivano da ogni fonte?). investire nella reputazione aziendale per attirare talenti a costo zero.
